Abstract:
Basedon the job characteristics model and career construction theory, this study examinedthe role of internship quality in the employment success of Chinese universitystudents. A four-wave survey study was conducted in a sample of universitygraduates (N = 207) and the results showed that after the effects of baselinecareer adaptability (Time 1) were controlled, internship quality (Time2) andproactive personality (Time 2) positively were both associated with subsequentcareer adaptability (Time 3), which was further related to indicators ofemployment success (number of job offers, starting salary, and job search efficiency)at Time 4. In addition, internship quality was also found to be a significantmoderator of the relationship between proactive personality and careeradaptability as well as employment success, such that when internship qualitywas lower, the indirect effect of proactive personality on job search successthrough career adaptability was stronger. The corresponding moderated mediationmodel was also supported by the results. These findings carry implications forfuture studies on school-to-work transition and organizational recruitmentpractices.
